The article presents a sociological analysis of the transformations of the corporate culture of Ukrainian IT companies in the context of a full-scale war. The relevance of the study is determined by the need to understand new organizational practices, models of interaction and value orientations that are formed in the context of military instability, constant threat and the need to adapt to extreme circumstances. The purpose of the article is to identify the key areas of corporate culture change, to determine the factors that facilitate or impede adaptation, and to assess their role in ensuring social and organizational sustainability.
The methodological basis of the study is a mixed methods strategy that combines a quantitative survey of IT professionals using the OCAI tool and qualitative in-depth semi-structured interviews with representatives of different professional roles and organizational levels. The quantitative phase allowed us to outline the dominant types of corporate culture and trace their dynamics before and after the outbreak of a full-scale war, while the qualitative phase revealed the mechanisms of adaptation, employees' experiences, changes in motivation and leadership styles.
The results of the study indicate the strengthening of human-centered and supportive elements of corporate culture, rethinking the values of success, the importance of psychological health, volunteering and mutual assistance, as well as the growing role of flexible and empathetic management styles. It was found that companies that prioritized people and allowed open discussion of challenges demonstrated a higher level of trust, engagement, and sustainability. At the same time, the risks of regression were identified in companies where the preservation of old practices and a focus on short-term results prevailed over staff support.
It is concluded that corporate culture in wartime is a critical social resource for adaptation, support and restoration of the meaning of professional activity. Prospects for further research are related to monitoring long-term cultural changes, the impact of hybrid work models on employee resilience, international comparative studies, and evaluating the effectiveness of practices aimed at supporting people in crisis.
